Abstract(s)
Nos últimos anos, as organizações sem fins lucrativos (OSFL) têm-se tornado
cada vez mais essenciais para o desenvolvimento social, fornecendo serviços
fundamentais e promovendo justiça social. Este estudo investiga o papel mediador do
bem-estar afetivo na relação entre o suporte organizacional percebido e o desempenho
adaptativo no contexto das OSFL em Portugal. Utilizando um modelo de mediação
simples (Hayes, 2017), a pesquisa analisa como o suporte organizacional percebido
influencia o bem-estar afetivo dos trabalhadores e, consequentemente, o seu desempenho
adaptativo. Os dados foram recolhidos através de um questionário online, aplicado em
diversas instituições do setor, e analisados através de regressões lineares. Os resultados
indicam que o suporte organizacional percebido tem um impacto positivo significativo
tanto no bem-estar afetivo quanto no desempenho adaptativo dos colaboradores. Além
disso, verificou-se que o bem-estar afetivo atua como um mediador parcial nessa relação,
sugerindo a importância de intervenções organizacionais que promovam um ambiente de
trabalho que apoie o bem-estar afetivo dos trabalhadores. Estes resultados destacam a
necessidade da aplicação de políticas que reforcem o suporte organizacional, sublinhando
a sua importância para o bem-estar afetivo e, consequentemente, para a eficácia das
OSFL.
ABSTRACT: In recent years, nonprofit organizations (NPOs) have become increasingly essential for social development, providing essential services and promoting social justice. This study investigates the mediating role of affective well-being in the relationship between perceived organizational support and adaptive performance in the context of NPOs in Portugal. Using a simple mediation model (Hayes, 2017), the research examines how perceived organizational support influences workers' affective well-being and, consequently, their adaptive performance. Data were collected through an online questionnaire administered across various sector institutions and analyzed using linear regressions. The results indicate that perceived organizational support has a significant positive impact on both affective well-being and adaptive performance of employees. Furthermore, it was found that affective well-being acts as a partial mediator in this relationship, suggesting the importance of organizational interventions that promote a work environment supportive of employees' affective well-being. These findings underscore the need for policies that strengthen organizational support, emphasizing its importance for affective well-being and, consequently, the effectiveness of NPOs.
