Abstract(s)
A satisfação no trabalho, embora não seja um tema novo no mundo organizacional, continua a
ser relevante na atualidade, devido às suas inúmeras vantagens, como o aumento da
produtividade dos colaboradores, diminuição do burnout, absentismo, entre outros. Posto isto,
torna-se fundamental compreender os fatores que predizem maiores níveis de satisfação no
contexto organizacional. Embora existam diversos estudos que averiguaram a relação entre
autonomia no trabalho e satisfação no trabalho, não foram encontradas investigações sobre o
papel mediador do bem-estar afetivo no trabalho nessa relação. Da mesma forma, faltam
evidências empíricas que analisem simultaneamente as inter-relações entre autonomia no
trabalho e bem-estar afetivo no trabalho, e entre o bem-estar afetivo no trabalho e satisfação
no trabalho. É objetivo deste estudo preencher estas lacunas. Para analisar essas
interconexões, utilizou-se um delineamento não experimental, transversal e de natureza
correlacional. A amostra deste estudo é constituída por 184 colaboradores de diversas
organizações que responderam a um questionário online. Os dados foram analisados através
de regressões lineares, recorrendo-se à aplicação IBM SPSS Statistics e à macro PROCESS
do SPSS, revelando a existência de um efeito estatisticamente significativo e positivo entre a
autonomia e a satisfação, sendo o bem-estar afetivo um mediador parcial dessa relação. Da
mesma forma, a autonomia tem um efeito positivo no bem-estar afetivo no trabalho, enquanto
o bem-estar afetivo tem uma influência positiva na satisfação no trabalho. As organizações,
com base nesta informação, podem implementar medidas de intervenção, promovendo uma
maior autonomia nos colaboradores e criando ambientes de trabalho mais saudáveis.
ABSTRACT: Although job satisfaction is not a new topic in the organizational world, it continues to be relevant today due to its numerous advantages, such as increasing employee productivity, reducing burnout and absenteeism, among others. So, it is essential to understand the factors that predict higher levels of satisfaction in the organizational context. Although there are several studies that have investigated the relationship between job autonomy and job satisfaction, no research has been found on the mediating role of affective well-being at work in this relationship. Similarly, there is a lack of empirical evidence that simultaneously analyzes the interrelationships between autonomy at work and affective well-being at work, and between affective well-being at work and job satisfaction. The aim of this study is to fill these gaps. A non-experimental, cross-sectional, correlational design was used to analyze these interconnections. The sample of this study consists of 184 employees from various organizations who answered an online questionnaire. The data was analyzed through linear regressions, using the IBM SPSS Statistics application and the SPSS PROCESS macro, revealing the existence of a statistically significant and positive effect between autonomy and satisfaction, with affective well-being being a partial mediator of this relationship. Similarly, autonomy has a positive effect on affective well-being at work, while affective well-being has a positive influence on job satisfaction. Based on this information, organizations can implement intervention programs to promote greater employee autonomy and create healthier working environments.
