Overqualification: Consequências no engagement e na satisfação laboral

Abstract(s)

O presente estudo tem como objetivo compreender qual o impacto da Overqualification, no Work Engagement e na Satisfação Laboral, assim como analisar o efeito mediador da Satisfação Laboral na relação entre a Overqualification e o Work Engagement, a fim de fornecer evidências empíricas adicionais. Para tal, hipotetizou-se: A Satisfação Laboral tem um efeito mediador na relação entre a Overqualification e o Work Engagement. Colaboraram nesta investigação 551 participantes, trabalhadores por conta própria e de diversas organizações, nomeadamente de call center, selecionados a partir da população portuguesa e que contribuíram voluntariamente, através do preenchimento de um questionário online. Os resultados obtidos demonstram que a Overqualification tem um impacto significativo e negativo na Satisfação Laboral, bem como no Work Engagement, sendo que a Satisfação Laboral tem um impacto significativo e positivo no Work Engagement. Testou-se ainda efeito mediador da Satisfação Laboral, na relação entre as variáveis Overqualification e Work Engagement que foi comprovado através de uma mediação parcial.
ABSTRACT: The purpose of the present study is to understand the impact of Overqualification at Work Engagement and Job Satisfaction, as well as to analyze the mediator effect of Job Satisfaction on the relationship between Overqualification and Work Engagement, in order to provide additional empirical evidence. Hence, a hypothesis was developed: Job Satisfaction has a mediator effect on the relationship between Overqualification and Work Engagement. In this investigation there were 551 participants, self-employed and from various organizations, namely call centers, selected from the Portuguese population, that have volunteered to contribute through an online questionnaire. The results have demonstrated that Overqualification has indeed a significant and negative impact on Job Satisfaction and on Work Engagement, and that Job Satisfaction has a significant and positive impact on Work Engagement. The mediator effect of Job Satisfaction was also tested in the context of the relationship between the variables Overqualification and Work Engagement, which was proved through a partial mediation.
