Num mundo cada vez mais incerto e volátil, compreender o que prediz maiores níveis
de bem-estar no trabalho torna-se um problema central para que as organizações consigam
estabelecer culturas saudáveis para si e para os seus colaboradores.
Neste sentido, o presente estudo teve como principal objetivo alargar o conhecimento
sobre de que forma é que a autonomia no trabalho está associada ao bem-estar afetivo através
do desempenho adaptativo, como variável mediadora, e quando é que a mindfulness, enquanto
variável moderadora, pode afetar esta relação.
Aplicou-se um inquérito online respondido por 262 participantes. Os resultados
demonstraram que a autonomia está positiva e significativamente associada ao bem-estar
afetivo, sendo o desempenho adaptativo um mediador parcial desta relação. Verificou-se
também que, quando a mindfulness é baixa, a existência de maior autonomia no trabalho e de
maior desempenho adaptativo contribuem para que haja níveis de bem-estar afetivo mais
elevados.
Este estudo permitiu alargar o conhecimento sobre alguns processos que intervêm no
bem-estar afetivo no trabalho, com saliência para o papel moderador da mindfulness. Com base
nestes resultados, as organizações podem ponderar desenvolver programas de intervenção quer
sobre a conceção e organização do trabalho quer sobre as competências dos colaboradores que
permitam promover o seu desempenho e bem-estar afetivo.
ABSTRACT: In an increasingly uncertain and volatile world, understanding what predicts higher levels of well-being at work becomes a key issue for organizations to establish healthy cultures for themselves and their employees. In this sense, the main objective of the present study was to extend the knowledge about how autonomy at work is associated with affective well-being through adaptive performance, as a mediator variable, and when mindfulness, as a moderator variable, may affect this relationship. An online survey was applied and answered by 262 participants. The results showed that autonomy is positively and significantly associated with affective well-being, with adaptive performance being a partial mediator of this relationship. It was also found that when mindfulness is low, greater autonomy at work and higher adaptive performance contribute to higher levels of affective well-being. This study allowed us to increase our knowledge about some of the processes involved in affective well-being at work, with emphasis on the moderating role of mindfulness. Based on these results, organizations may consider developing intervention programs on the design and organization of work and on employees' skills to promote their performance and affective well-being.
