Abstract(s)
O presente estudo pretendia compreender a influência das fases de carreira na relação entre a
satisfação laboral e o desempenho organizacional. As fases de carreira foram analisadas com
base em três grupos etários representando a fase inicial, a fase intermédia e a fase avançada. O
desempenho organizacional foi desagregado em desempenho de tarefa, contextual e
contraprodutivo. Participaram no estudo 185 indivíduos, dos quais 111 do sexo feminino e os
restantes 74 do sexo masculino, com idades a variar entre 21 e 76 anos.
Os resultados mostram que em situação de elevada satisfação, quer intrínseca quer extrínseca,
os participantes revelam níveis superiores de desempenho de tarefa e contextual e níveis
inferiores de desempenho contraprodutivo. No entanto, participantes em fases mais elevadas de
carreira tendem a revelar menores níveis de comportamentos contraprodutivos do que os
participantes que se encontram na fase inicial.
Este estudo permite verificar que os níveis de satisfação no início de carreira podem ser mais
instáveis, uma vez que são influenciados por altos níveis de motivação intrínseca e,
simultaneamente, confrontados com adversidades quer do ambiente de trabalho quer das
próprias tarefas em que estão envolvidos. Também podemos identificar dificuldades numa fase
mais avançada de carreira. Quando os trabalhadores sentem estagnação na carreira e detêm
baixos níveis de motivação intrínseca tendem a apresentar comportamentos contraprodutivos
que afetam diretamente a organização.
ABSTRACT: The purpose of this study was to understand the influence of career stages on the relationship between job satisfaction and organisational performance. Career stages were analysed based on three age groups representing the initial stage, the intermediate stage and the advanced stage. Organisational performance was broken down into task, contextual and counterproductive performance. 185 individuals took part in the study, 111 of whom were female and the remaining 74 male, with ages ranging from 21 to 76. The results show that in situations of high satisfaction, both intrinsic and extrinsic, participants show higher levels of task and contextual performance and lower levels of counterproductive performance. However, participants at higher career stages tend to show lower levels of counterproductive behaviour. This study shows that satisfaction at the start of a career can be more unstable, since they are influenced by high levels of intrinsic motivation and are simultaneously faced with adversity both in the work environment and in the tasks they are involved in. We can also identify difficulties later in a career. When workers experience career stagnation and have low levels of intrinsic motivation, they tend to display counterproductive behaviour that directly affects the organisation.
